He should have used the word ni*** and then claimed he was trying to be hip and modern. That would have been less dumb than a monkey reference aimed at a black player, which I must say is probably one of the most idiotic things I've ever seen a coach/manager do in sports.

Exactly this. I like the joke on its own, it's just silly. Hodgson was obviously trying to make a point about players suggesting and playing like they were above the manager's plan to play through Townsend. There are however a number of personnel in that dressing room I would expect either to miss this completely or chuck the toys out of the pram.
